
A quiet revolution is underway in how we train the next generation of software developers. Artificial Intelligence (AI) tools—large language models (LLMs) in particular—accelerate software development and fundamentally transform how we learn, grow, and engage with code. “LLM-native” developers, software engineers whose core competency is writing code and effectively collaborating with AI, are emerging as the norm.
This shift is profoundly changing how junior developers navigate their early careers. Where they once faced a long and often steep learning curve, today’s newcomers can expedite their work thanks to AI copilots that act in real time as mentors, code reviewers, and research assistants.
Tools like GitHub Copilot, Claude Code, and ChatGPT Codex now offer developers instant access to knowledge once held only by senior engineers or in long documentation threads. These tools can generate boilerplate code, recommend optimal design patterns, and even teach best practices while helping developers write their first lines of production-ready code. That—it turns out—is a double-edged sword.
Rethinking the Developer Apprenticeship in the Age of AI
In many ways, AI is democratizing software engineering. Junior developers can now contribute meaningfully to projects at earlier stages in their careers. It can automate or enhance tasks that many developers find tedious, such as writing unit tests, refactoring code, and documenting, allowing developers to focus on higher-order design and system architecture rather than administrative work.
As a result, teams can onboard developers faster, produce higher-quality code, and help reduce early-career churn. This acceleration comes at a cost, though, and it’s becoming increasingly apparent as the role of AI in development teams grows.
Traditionally, developers learned critical thinking and debugging skills by wrestling with complex problems. Reading stack traces, setting breakpoints, and dissecting code failures were rites of passage. While sometimes less-than-exciting or frustrating, these activities were crucial exercises for developers as they began to develop a deeper understanding of their systems’ inner workings.
Now, LLMs allow fresh coders to expedite that process or circumvent it altogether. A junior developer facing a bug might paste the error into an AI assistant and get a solution within seconds, but in so doing, they never fully explore the “why” behind the problem. In the short term, that means there will be a generation of developers who can fix problems but won’t understand them. In the long term, those same developers may struggle to address more vexing issues beyond the abilities of the state-of-the-art LLMs.
While AI copilots offer tremendous support, they can also create a false sense of confidence for those without enough experience to question the output. Having not forged their skills through trial and error, they may not be able to identify when AI-generated answers fall short or make nuanced architectural decisions without the tool’s support. And, when those developers become leaders on their teams, they may not have the insight to refine and review code effectively. Eventually, this will translate into technical debt, drag on flow velocity, or security vulnerabilities.
The Path Forward: Training for Human-AI Collaboration
To address these challenges, organizations must rethink how they train junior developers in an AI-enhanced world. It’s no longer enough to teach syntax and frameworks. Organizations need to train developers to work with AI rather than lean on it to simply do the work for them.
They will need to start by reimagining the culture around development and training, taking steps to cultivate environments that put education and problem-solving on an equal footing with productivity.
It starts with AI policies and training strategies that teach engineers when to trust an AI and when to question it. Leaders should emphasize:
- Debugging by design. Instead of turning to AI to solve every bug, embed moments in training where junior developers must diagnose issues manually—even when they have AI suggestions available. This builds foundational skills that remain relevant regardless of tooling. When AI debugs for them, insist that they review and actively understand the root causes of the issue.
- Prompt literacy. Knowing how to truly harness AI when the time is right is just as crucial as knowing when to lean away from the tool. Training developers in prompt engineering can help them frame problems clearly and interpret AI responses carefully. For example, it is critical that the LLM has sufficient context from other files, libraries, and check-ins to understand the issue at hand.
- Code-review-driven education. Implementing processes in which senior developers prompt junior developers to review and critique AI-generated code can help them see where the technology tends to fall short, so they are prepared to address these issues in the future.
- Mentorship and collaboration. AI should enhance mentorship, not replace it. While some routine feedback can be automated, it’s still important for people to pair with and teach junior staff to be comfortable with architectural thinking, understand best practices and coding patterns, and think about overall career development.
The above represents a strong starting point, but leaders should also keep the unique circumstances of their business in mind. Other tactics (mandating pair programming, regular software development forums for teams to showcase their work) may serve the organization just as well—so long as they are oriented toward the ultimate goal of positioning AI as a tool rather than the go-to solution.
Curiosity and Critical Thinking Remain Essential
Traditional developer training has always included a long apprenticeship phase. New engineers would spend months, sometimes years, learning through trial and error and struggling with the inevitable bugs and blockers. LLMs are rewriting the script for that journey.
The next generation of developers will look vastly different from those who came before them. They will be fast, efficient, and AI-native. They will spend more time reviewing agent-built code than coding themselves. But with these changes comes a duty to continue thinking deeply about how, when, and why they use coding assistants. Organizations must embrace what they bring to the table while fostering the core competencies that define great software engineers: curiosity, critical thinking, and the ability to solve problems with no obvious answers.
AI is reshaping developer training by accelerating learning and unlocking new levels of productivity. But it’s up to organizations to ensure that they’re creating faster coders who can still think on their feet and solve complicated problems. In the age of AI, the developers who thrive will be those who ask the best questions, not those who simply write the most code.
